How Scientists Can Build the Leadership Skills Biotech Needs

Technical expertise is no longer enough for scientific career growth. Communication, business fluency, and cross-functional leadership now shape advancement

For decades, scientific careers followed a clear path: build deep technical expertise, contribute meaningful research, and advancement would follow. That model no longer holds. Technical excellence remains essential, but on its own, it is no longer enough to secure career progression or leadership opportunities. Global competition has intensified, technology is integrating computational platforms with traditional wet-lab research, and organizations are becoming more complex, more interdisciplinary, and more tightly tied to commercial realities.

Science communication: The new leadership currency

Today’s scientific leaders are expected not only to generate and analyze data but also to shape broader business decisions. This requires the ability to translate complex scientific concepts into language that resonates with non-scientific stakeholders, including executives, investors, and board members. Communicating science clearly and persuasively has become a core leadership skill, one that directly affects funding decisions, partnerships, and organizational direction.

A practical way to build this muscle is to take a current project and summarize it in a single paragraph as if it were going into a board pre-read. Focus only on the problem, the strategic bet, progress to date, and next steps. Then test the paragraph on a colleague in the finance or business development, and see whether they can play it back in their own words. If they can't, the language is not yet tight enough. Done monthly, this exercise trains the same muscle that executive communication requires.

Business acumen: Understanding where value is created

Drug discovery does not happen in a R&D vacuum. It is shaped by market demand, funding environments, and competitive positioning. Understanding where value is created, whether in a particular therapeutic area, technology platform, or stage of development, fundamentally influences how programs are prioritized. Scientists who engage with these dynamics are better positioned to align their work with strategic goals, making them more visible and valuable within their organizations.

Concrete steps lab managers can take include reading your company's most recent 10-K or pipeline disclosures with the same attention you give a science manuscript methods section; pick two direct competitors and follow their quarterly updates for a year, and ask to sit in on one business development or investor-facing meeting per quarter. None of this requires changing your core responsibilities, but it does change the context in which you do it.

Cross-functional fluency: Learning the language next door

Modern R&D demands cross-functional fluency. Today's labs bring together computational scientists, bioinformaticians, biologists, engineers, and data specialists. Scientists who take the initiative to learn the language and priorities of other functions are far more effective at driving progress and leading teams.

Learning cross-functional fluency often starts in meetings that scientists already attend. Strong leaders treat cross-functional reviews as relationship-building opportunities: noticing which questions commercial teams repeatedly ask, following up with program managers, and understanding how decisions are actually made. A useful habit is to keep a running list of the three or four recurring questions that come up from outside R&D and let them shape the framing of the next experiment or program update.

This kind of intellectual curiosity is a defining trait of those who successfully transition into leadership roles. Rather than remaining confined to their area of expertise, they actively seek out new perspectives and challenge their own assumptions. They learn how decisions are made, how programs are funded, and how scientific innovation translates into commercial success. Over time, this broader lens allows them to operate with greater context and authority

Many of today’s most effective biotech executives have followed this path. They began as bench scientists, deeply immersed in a specific discipline, but expanded their capabilities over time, often by stepping into roles that were not strictly scientific. Some move into business development, others into operations or strategy. What distinguishes them is not a departure from science, but an ability to connect it to the broader enterprise.

Building a leadership profile: Depth plus range

Building this profile does not happen overnight, and it rarely follows a linear path. Real progression requires a degree of opportunism, courage, and calculated risk: if you don't feel a little uncomfortable, you probably aren't taking enough on. That can mean leading a cross-functional working group, co-presenting on the next business development pitch, taking ownership of a decision typically made at a level above your role, or stepping into a project in an area where you are not yet credible. Each builds visibility and develops skills that training programs struggle to provide.

Mentorship and sponsorship: The underutilized career accelerator

Many successful leaders point to early mentors who recognized their potential and pushed them beyond their technical roles. The simplest step is also the most effective: identify two people, one inside your organization and one outside, who hold a role you might want in five years, and ask each for a 30-minute conversation once a quarter. They will sharpen your thinking and broaden your view. Don't take silence personally; calendars are full. Keep asking until you find the right fit, whether that is a peer-style partnership or a more senior figure who pushes you.

Where mentors help you sharpen your thinking, sponsors say your name when you are not in the room and argue that you belong there. Sponsorship cannot be requested; it has to be earned and then noticed. The work is twofold: make your contributions visible to people two levels above you; volunteer for the cross-functional update; write the memo that lands in the executive pre-read; take on the project the board will discuss; and build genuine relationships with senior leaders before you need anything from them.

Biotech's accelerating pace of company formation has outpaced the supply of seasoned executives. Boards and investors are increasingly willing to back high-potential candidates who can grow into the role rather than wait for a perfectly linear résumé. In that environment, someone speaking for you when you are not in the room is what gets you to the table and proves that you have the skills, judgment, and presence to bridge science and commercial growth.

Executive presence: The often misunderstood leadership skill

Scientists who can articulate a clear vision, hold a room in conversation, and demonstrate emotional intelligence are far more likely to be seen as leadership material. These qualities, often grouped under "executive presence," are increasingly decisive in determining who advances.

Rather than treating executive presence as charisma, frame it as composure, self-awareness, and accountability under pressure: the scientist who can calmly redirect a difficult program review, answer a basic question without condescension, or own a failed experiment without defensiveness. These behaviors can be practiced. After every meeting you spoke in, take 60 seconds to note one moment you handled well and one you would handle differently. Over the course of a year, this simple discipline reshapes how senior colleagues perceive you.

Redefining success in the modern lab environment

The definition of success in the lab is evolving. Technical expertise remains the foundation, but it must be complemented by communication, business understanding, cross-functional awareness, and leadership. Those who invest in developing these skills will not only strengthen their own career prospects but also play a more influential role in shaping the future of their organizations and the life science industry.
